At @loopholelabs we have unlimited PTO, but it also comes with a minimum required PTO policy. If you don’t take off at least 2 weeks every year, we’ll make you. 🤷🏻‍♂️

That said, for unlimited PTO to be valuable to employees it has to be paired with a culture shift around PTO. Everybody (starting from the very top) needs to take PTO regularly - and they need to be loud about it.

If the CEO doesn’t take PTO, they set the expectation for their subordinates that taking time off will reflect negatively.

Even if the executive suite and the director level take regular PTO, it just takes one manager to make all of their direct reports think PTO is bad.

OP also mentioned that regular PTO is accrued and thus has real cash value. I’d not thought about that before. It’d be good to have a policy about unlimited PTO on departure: if you’re let go without having taken the minimum PTO, they’ll pay up the remainder.
